Abstract

This study aims to examine the relationship between inter-role conflict and turnover intention of individuals in the hospitality industry in China. The paper will further develop a mediation model in which inter-role conflict and its two dimensions: work-family conflict (WFC) and family-work conflict (FWC) affects turnover intention through job burnout.

Data collected from 120 personnel working in various positions in the hospitality industry in China were used to test the research model. The strength of the direct relationships between these variables was tested using correlation and regression analysis. This was followed by the mediation analysis to examine further the indirect effects of inter-role conflict and its two dimensions (WFC and FWC) on turnover intention via job burnout.

The study found that the two inter-role conflict dimensions (WFC and FWC) are positively related to turnover intention, and these relations are mediated by job burnout. In the context of high turnover intention in the hospitality industry in China, these findings provide valuable insight and guidance to hospitality management in the hope that managers could implement organisational practices to reduce conflict from both work and family domains.
